Why technical experts struggle to lead


Reader I have to brag a moment.

Tracy is one of my favorite client leaders, and it’s because she understands a fundamental truth that many business owners miss: Technical knowledge is not the same as leadership competency.

When she was filling the head position in Client Services Operations, Tracy didn't look for a niche-industry insider. Instead, she hired someone she respected from outside her sector—someone with deep customer service roots and a proven track record of day-to-day team management.

She prioritized the skill of leading over the knowledge of the craft.

For the past few years, I’ve served as her fractional Learning & Development (L&D) officer. We’ve built a culture where employees self-identify their interest in management, and I design the programs to bridge their skill gaps and assess their readiness.

The result? A leadership pipeline that actually works for a modern workforce.

Working with this group has been a masterclass in the needs of Gen Z and younger Millennials. Their communication styles and expectations are a far cry from the "Command and Control" models built in the 1960s.

Here is the framework we use to bridge that gap:

While the compliance and operational basics of management remain steady, the delivery has shifted. We have moved from the "Manager as Hero" to the "Manager as Host."

Traditional Management (1960-1990)

Positional Authority: "Because I'm the boss."

Coercion & Control: Monitoring inputs.

Instructional: Top-down directives.

21st Century Leadership (Today)

Relational Influence: "Because we are aligned."

Coaching & Facilitation: Enabling outputs.

Iterative Learning: Shared frameworks and dialogue.

By using an iterative learning approach, we ensure that every training session reinforces the shared language of the organization, creating total alignment between the "Head of Ops" and the front-line supervisors.
